BMS Engineer for Brownfield conversions and retrofits

Data Center Headhunters recruits critical facilities, data center operations, construction and delivery, commissioning, power and cooling, and executive talent for colocation, hyperscale and enterprise sites. We research the market, contact working people and qualify a shortlist for your opening. No upfront fee. You pay only if you hire.

A retrofit puts a BMS engineer in a building that is already running, with controls someone else installed and documentation that may no longer match the field.

This is what we do all day: recruit data center professionals.

No upfront fee. You pay only if you hire.

What does this hire really come down to?

New builds reward clean design. Conversions reward detective work. The engineer walks panels, finds which points still report, and learns which sequences operators quietly rely on that no drawing mentions. Before you hire, decide whether the work is a replacement of the head end, a replacement of field controllers, or a phased change of both.

Phasing is the heart of this seat. If the existing system keeps cooling live equipment, the engineer needs a way to move one controller at a time and a plan to return to the old one if a point misreads. Someone who has only done greenfield start ups may have never planned a rollback.

Look at the rung below and above. A controls technician swaps hardware under direction. The engineer decides cutover order, writes the test steps, and tells the facility lead what could go wrong. A senior controls lead also persuades the owner to fund investigation before pricing.

What do we check before you see anyone?

Ask how they documented an unknown system before touching it. Good answers include walking down points, photographing terminations, and trending behaviour for a period before change. Request a description of a cutover they ran in an occupied facility, including who approved it, what the fallback was, and what was left on the old system.

  • Check protocol range. Older sites carry proprietary networks, serial devices, and mixed vendors, so ask which they translated and how they verified values after.
  • Find out how they handled operators. A retrofit succeeds when night staff accept new graphics and alarms, so ask what they changed after feedback.
  • Ask what they would refuse to promise before investigation, such as a cutover date. Candidates who price certainty too early usually meet surprises behind ceiling panels and in sealed enclosures.

How a search runs

How does The Six-Step Search work?

We use executive-search discipline for technical, frontline and leadership assignments. That means understanding the work, researching the right market and holding meaningful conversations before recommending an introduction. The questions change with the assignment. A shortlist is an outcome of that judgment, not the whole service.

Infrastructure is interconnected. So is the search.
  1. 01

    Search Calibration

We agree what the person must accomplish and what they will actually own. Construction, commissioning and live operations need different questions. We clarify systems, site type, scale, decision authority, reporting lines and the team around the hire.

  2. 02

    Market Mapping

We research comparable sites, projects and teams, then consider adjacent backgrounds where the experience could transfer. A matching title is a starting point, not evidence that someone has handled the same responsibility.

  3. 03

    Professional Contact Intelligence

Contact research helps us approach relevant people appropriately. It enables the search; it is not the product. Public records can be incomplete or out of date, so employment history and responsibility remain questions to discuss and confirm where appropriate.

  4. 04

    Persistent Personalized Outreach

We explain the actual work and why the opportunity may be relevant, then follow up thoughtfully and respectfully. We listen to whether a move makes sense for that person rather than treating a response as proof of interest or fit.

  5. 05

    Live Candidate Qualification

We ask about work personally owned, decisions made and what happened when a plan went wrong. We discuss motivation and practical terms: compensation, shifts, travel, per diem where relevant, availability and authority. We distinguish the candidate's account from anything independently confirmed.

  6. 06

    Candidate Intelligence and Process Support

You receive a reasoned brief: why the person may fit, supporting examples, uncertainties and useful interview questions. We agree which credentials, references or other checks are appropriate and who will complete them. We stay involved through feedback, offer discussions and the start, rather than stopping at an introduction.

Where do we find these candidates?

Service and upgrade teams at controls vendors work on legacy systems constantly. They know old hardware well and may need time to adapt to strict change control. Hospital and laboratory facility engineers have retrofitted controls in spaces that could not shut down.

  • Hospital and laboratory facility engineers have retrofitted controls in spaces that could not shut down. Confirm they understand data hall redundancy.
  • Existing data center operations engineers who lived with a failing system often know its quirks. Test whether they have ever specified or commissioned a replacement.

Which hiring mistakes should you avoid?

Do not hire a greenfield specialist and expect immediate fluency with an undocumented system. Do not set a cutover date before the engineer has trended the existing behaviour. Do not ignore operator involvement, which leaves alarms that technicians silence rather than act on.

Questions we settle before outreach

  1. Define the retrofit shape

Head end, field level, or both, because the profile changes with each.

  2. Screen for investigation habits and live site discipline

We ask how people learned a system before changing it. We also note who has worked under approval processes and who has not.

  3. Give you a clear brief

Your team gets specific scenarios to test before an offer.

Client differences and operators

Client differences show up in risk appetite. One owner lets you cut over a controller during a maintenance window, while another demands a full method statement for every point. Ask the engineer how they adapted when approval rules were stricter than expected, because patience with paperwork is part of the job here.

Legacy graphics are not disposable. Operators memorized them, so changing layouts without a walkthrough invites misreads on night shifts.

Questions

When will I see candidates for a conversion project?

The pool is smaller than for new construction, because it needs people with legacy and live site experience. We will report early on how the market looks for your platform and avoid giving a promise.

Will a counteroffer be a problem for this role?

Facility owners often work hard to keep someone who knows their legacy system. We discuss that risk with candidates early and tell you what we hear.

Do retrofit engineers relocate?

Some do, but many prefer repeat travel to a site they already know. Phased work can suit that pattern well.

How should we handle travel and per diem?

Be clear about whether work is on nights or weekends and how long each trip lasts. Those details decide whether experienced people will consider the role.

How do I test whether someone fits our facility team?

Have them walk through a past cutover with your operations lead present. Watch whether they speak about operators as partners or as obstacles.

How do fees work if the role changes mid search?

If the scope shifts we revisit the brief together. The agreed fee terms remain the basis for that conversation.
