What does this hire really come down to?

An MEP principal or engineering director sits over the design discipline. Responsibilities include staffing, quality review, client relationships, risk on professional liability and the technical position of the firm. Typically they stamp or oversee stamped work only where licensed in that jurisdiction, so licensure and scope matter. A principal who cannot sign still carries the reputation.

The central tension is practitioner against executive. Some principals are still the best engineer in the room and struggle to delegate. Others have moved into business development and lost technical credibility with their staff. Decide which your firm lacks. That determines whether you ask about review comments they have written or about pursuit wins and utilization.

Compare this with an MEP design lead, who runs a project team, and with a managing director who owns finances and strategy. The director of engineering usually owns standards, hiring and technical quality across offices. They should be able to say what they changed in how work was reviewed.

What do we check before you see anyone?

Ask which professional licenses they hold, in which jurisdictions, and whether they personally sealed work. Ask for a design error that reached the field and what they changed in review afterward. Ask how they developed senior engineers and who now holds roles they once did.

  • Ask how they developed senior engineers and who now holds roles they once did.
  • Ask how they handled a client dispute over scope or liability, and who made the final call.

Where do we find these candidates?

We search senior leaders at engineering consultancies who ran practices focused on critical facilities. Owner engineering heads who oversee outside designers know what good looks like from the buyer side. Design build firm engineering heads who bridge office and field are another group.

Which hiring mistakes should you avoid?

Do not hire on a client list when the actual gap is technical review quality. Do not ignore jurisdictional licensing, then find the person cannot sign where you need. Do not offer a title without defining whether staff, margin or standards is the mandate.

Your search in 3 steps

  1. State the mandate

We sit with you to decide whether the seat leads people, quality, clients or all three, and rank them.

  2. Confirm licensure needs

You tell us where work must be sealed, so we only open talks with those who can do it.

  3. Interview on review habits and prepare the panel

Candidates describe how they review work, correct junior engineers and handle mistakes. We forward those with concrete routines. Leadership searches are sensitive, so we agree early how confidentiality is handled with candidates and their employers.

Reading a leadership record

Leadership evidence is easy to inflate, so ask for specifics that can be checked with a reference. Who did they hire, who left, and what did those people say about them? Ask what the practice looked like when they arrived and what is different now that they could point to.

Pay attention to how they speak about liability. A principal who has lived through a claim usually talks about documentation, scope language and review discipline without prompting. Someone who has avoided those conversations will have fewer scars and less to teach your team.

The first year in the seat

Ask the candidate how they would spend their first quarter. A sound answer includes reading recent drawings, meeting staff individually and learning which clients are unhappy before proposing changes. A plan that begins with reorganization suggests someone more interested in authority than in understanding.

Questions

How quickly can I expect a shortlist for an engineering director?

Senior leadership searches move at the pace of confidential conversations, so we avoid promising dates. We will tell you after scoping how we plan the first review.

Will a principal accept a counteroffer?

Firms often respond with equity or title changes to keep a principal. We probe motivation early and tell you if the person looks likely to stay.

Do they relocate for these seats?

Principals tend to be rooted, though some will move for ownership or a clear path. We discuss geography at the start so you do not lose time.

Will a sitting principal move offices for a director role?

Expect regular visits to offices, clients and key projects. Share your travel policy early so candidates understand the commitment.

How much should a director expect to be out visiting clients and project teams?

Ask how they have handled disagreement with partners or owners, and what they gave up to resolve it. Their answer reveals how they will behave with your leadership.

Are the terms different for an engineering leadership search?

Your agreement sets out the terms before the work begins. Ask us how they apply to an executive engineering hire if you want detail.

How a search runs

How does The Six-Step Search work?

Every search runs the same six steps. We agree the brief with you, map where the people work, find direct contact routes, reach out personally and repeatedly, then qualify each candidate live. You only see a short list of people who fit, with notes on each, and we stay with you through offer and start.

  1. 01

    Search Calibration

You get: A written brief you sign off on: scope, must-haves, pay band and who not to approach.

  2. 02

    Market Mapping

You get: A map of the companies and projects where your future hire is working today.

  3. 03

    Professional Contact Intelligence

You get: Verified direct contact routes to the people on that map, not job board replies.

  4. 04

    Persistent Personalized Outreach

You get: Repeated, role-specific outreach to people who are not looking, in your words.

  5. 05

    Live Candidate Qualification

You get: Each candidate is screened live against your brief before you hear their name.

  6. 06

    Candidate Intelligence and Process Support

You get: A short list with candidate briefs, then support through interviews, offer and start.
