What does this hire really come down to?

A capital markets or investment manager structures how projects are funded: joint ventures, construction loans, term debt, equity partners and sometimes sale-leaseback arrangements. They build the financial case, talk to lenders and investors, and manage the diligence that follows. They do not choose sites, though their view on cost of capital shapes which sites are worth pursuing.

The title covers two different jobs. One is the equity side, working with investors on returns and governance. The other is the debt side, working with banks and lenders on terms and covenants. Few people are equally experienced in both, so decide which you need.

Level matters here. An analyst builds models. A director or vice president owns the relationships and signs off on structure. The manager runs a transaction from term sheet to close and needs to explain tradeoffs in plain language to development and construction colleagues.

What do we check before you see anyone?

Ask for a financing they led. Listen for the structure, their role and what changed between term sheet and close. Probe how they treat power delivery and construction risk when lenders ask about them. Ask what lenders or investors pushed back on and how they responded.

  • Check how they brief non-finance leaders on covenants that restrict operations.

Where do we find these candidates?

Infrastructure and real estate investment teams who have financed long-lived physical assets bring relevant structuring experience. Bank and credit fund backgrounds in project finance understand lender requirements, though they may need to learn the owner perspective. Corporate treasury and finance staff at developers know the owner side but should be tested on external deals.

Which hiring mistakes should you avoid?

Do not hire a modeller as a deal lead. Models do not close financings; relationships and negotiation do. Do not ignore construction and utility risk in screening. Lenders ask about them, so the candidate must too. Do not leave authority vague.

  • Leaving authority vague. If the manager cannot commit terms, say so, so candidates price the role accurately.

Your search in 3 steps

  1. Pick debt or equity

We confirm the main need first, since the strongest candidates specialise.

  2. Check deal ownership

We ask each person which parts of a transaction they personally negotiated.

  3. Test explanation skill

Candidates explain a structure in plain terms to see whether they can brief builders and developers. You get notes on strengths and gaps before you meet anyone.

Testing structuring depth

Ask the candidate to explain where a construction loan converts to term debt, and what a lender would need to see before allowing it. Then ask what delays in utility delivery would do to the same structure. People who have worked through a financing can trace the chain without notes.

Listen also for the relationship with development and construction teams. A manager who treats those colleagues as sources of information, rather than obstacles, will bring you better terms and fewer late surprises.

What to share with candidates

Describe your sponsor, how decisions are made on terms, and whether the manager will meet lenders alone. Strong candidates will ask about both. Be open about where your story is weak, such as a power date not yet confirmed, because they will have to explain it to lenders anyway and need to know how you answer. Tell them which investors or lenders already know your company, since existing relationships change how much introduction work the hire must do and how quickly they can contribute.

Questions

How soon could I see candidates who have closed a construction-to-term financing?

The pool is narrow, and many candidates are mid-transaction. We send profiles as they pass a deal-level screen. No days are promised.

Mid-financing, will their firm counter?

Frequently, because deal teams are hard to replace in the middle of a close. We discuss what would motivate a move and whether a raise solves it. Scope and economics tied to the deal are harder to match.

Can a finance hire stay in a financial centre rather than move to our headquarters?

Finance talent clusters in a few cities, so some will move and others want to stay. Say whether you accept a hybrid arrangement.

What should I tell them about lender and investor meetings away from the office?

Describe the expected travel, including any international trips, and your approval and reimbursement rules. Candidates compare them.

Do I need a debt specialist or an equity person?

Debt people negotiate covenants with banks and equity people manage returns and governance with partners. Few are strong at both. Ask each to describe the hardest term they negotiated.

Do the fee terms change for a senior structuring hire compared with a manager?

The agreement we send before work begins sets out the terms. Ask how seniority is treated and we will clarify.

How a search runs

How does The Six-Step Search work?

Every search runs the same six steps. We agree the brief with you, map where the people work, find direct contact routes, reach out personally and repeatedly, then qualify each candidate live. You only see a short list of people who fit, with notes on each, and we stay with you through offer and start.

  1. 01

    Search Calibration

You get: A written brief you sign off on: scope, must-haves, pay band and who not to approach.

  2. 02

    Market Mapping

You get: A map of the companies and projects where your future hire is working today.

  3. 03

    Professional Contact Intelligence

You get: Verified direct contact routes to the people on that map, not job board replies.

  4. 04

    Persistent Personalized Outreach

You get: Repeated, role-specific outreach to people who are not looking, in your words.

  5. 05

    Live Candidate Qualification

You get: Each candidate is screened live against your brief before you hear their name.

  6. 06

    Candidate Intelligence and Process Support

You get: A short list with candidate briefs, then support through interviews, offer and start.

What should you know before you send a role?

How long until I see a short list?

It depends on the role, the location and the market. We agree a realistic timeline with you during Search Calibration and keep you updated as the search runs.

How do you handle counteroffers?

We talk through motivation, pay and counteroffer risk with each candidate during live qualification and again before an offer, so you hear about the risk before it surprises you.

Is there a guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What don't you do?

We do not post your job on boards, send stacks of unscreened resumes or charge an upfront fee. We do not approach candidates for your search before the brief is agreed with you.
